The impact of organizational justice on employee retention : a longitudinal study in the Canadian ICT sectorThis longitudinal study analyses the differential impact of distributive justice and procedural justice on workers’ intent to stay. The theoretical model uses affective organizational commitment as a mediating variable between justice and intent to stay. Participants are employees working for the Canadian division of a large multinational firm in the Information and Communication Technology sector (ICT). Results indicate that both distributive and procedural justice increase indirectly workers’ intent to stay through their impact on affective organizational commitment. Results also show that procedural justice has a greater impact on workers’ intent to stay than distributive justice through affective organisational commitment. The discussion presents actions that can be taken by organizations to improve their retention strategy.
